Hello everyone. I play in a big game and my group recently completed The Lost mines of Phandelver module where my character came into possession of the local gang in phandillan. It currently composes 75 thugs and bandits with very minimal combat training. I took control over phandillan and the group is currently traveling to Waterdeep I was wondering how I can expand my numbers and how I can create a working guild, syndicate, or gang that is able to complete high-level tasks.
I would say that the wisest thing to do would be attempt to search for mercenaries who would be willing to join, although this could cost a lot of gold, though they would be highly skilled. Alternatively, as this is the Lost Mines of Phandelver, there may be goblins, bugbears or even hobgoblins that are willing to join. Given their militaristic nature, a hobgoblin may not be bad for training the thugs and bandits. Obviously, both of these depend upon the DM. A final idea would be trying to get corrupt guards, soldiers or something like that, though again, it depends on the DM.
I doubt your DM would want to let you or other party members directly influence dozens of minions, but technically, one generally starts a syndicate by making lots of money dealing in illegal goods or services, then having the management skills and charisma to maintain the loyalty and organization of the people who become loyal to you. So ultimately, it takes a fair amount of luck, courage, force of personality, intellect and people skills. That said, illegal goods or services are generally illegal for a reason and you and your party would likely be labeled as "troublemakers" at best or "kill on sight criminals" at worst by whatever local authority is trying to curb trade in those illegal goods.
Yeah, that's understandable. The party is currently traveling to barovia for strahd and I want to try something big there if you guys have any cool ideas!
This really isn't a "make a forum post asking for ideas" thing, it's a "ask your DM if they're willing to allow it in their campaign" thing. I'd honestly be surprised if they say "yes", particularly for CoS.

That actually sounds pretty good. We've just finished Waterdeep and our numbers have grown to 150 due to my second in command recruit refugees
